Hiring & Search
Hiring senior vs mid-level in the Philippines, what actually changes
In short
Mid level is the deepest part of the Philippine market and usually the fastest hire. Senior candidates are scarcer, employed, and reached through direct search rather than applications. Statutory employer cost falls as a percentage as salary rises, because SSS, PhilHealth and Pag-IBIG all cap out, so the loaded cost gap is narrower than the salary gap suggests.
Seniority is the variable that changes almost everything about a search, and it is usually decided by budget rather than by need. Working out which level the role actually requires saves more time and money than any other decision in the process.
What each level gives you
Mid level, roughly 4 to 7 years. Executes reliably against direction. Needs the problem framed but not the solution specified. This is the deepest part of the market and the fastest to hire.
Senior individual contributor. Decides how something should be built. Handles ambiguity, sets standards, and raises the level of people around them.
Lead or manager. Owns outcomes through other people. A different skill from senior execution and frequently confused with it.
The useful diagnostic: if nobody in your company can currently decide how this work should be done, you need a senior hire. If the decisions are made and the constraint is capacity, mid level serves better and hires faster.

How the search differs
Mid level candidates are active in the market. Job advertisements produce genuine applications, and a well run process fills in reasonable time.
Senior candidates are usually employed and not looking. They do not respond to advertisements. Reaching them means direct search, and persuading them means having a real problem to offer rather than a better salary alone.
The screening burden is also different. At mid level you are assessing capability against a defined standard. At senior level you are assessing judgement, which takes longer and requires an interviewer who can evaluate it.

The cost picture, and the part that surprises people
Salary rises with seniority, obviously. The statutory percentage does not.
Employer contributions to SSS, PhilHealth and Pag-IBIG are capped. As salary rises, those fixed contributions become a smaller proportion of total cost. 13th month pay stays proportional at 8.33 percent of annual basic.
The result is that total statutory employer cost runs roughly 11 to 16 percent depending on seniority, with the higher end at lower salaries and the lower end at senior levels.
So a senior hire costs more in absolute terms and slightly less as a loaded percentage. Budget from the loaded number, not the salary.

Retention risk runs in opposite directions
Mid level people leave because they stop growing. The mitigation is a visible path and real work at the edge of their ability.
Senior people leave because they are not trusted to decide. Hiring a senior person and then approving their decisions individually is the most reliable way to lose them, and it happens most often when a founder has not genuinely delegated.
If you are not ready to hand over the decisions, a senior hire is premature regardless of budget.

The stretch hire question
Hiring a strong mid level person into a senior role works more often than people expect, and fails in a specific way when it fails.
It works when the gap is scope rather than judgement, and when there is someone to calibrate against.
It fails when the person is the most senior in the function and there is nobody to tell them their standard is not high enough. That is not a capability problem, it is a structural one, and it is the founder's to solve rather than the hire's.

Pay, and the benchmark that matters
National wage data describes the domestic employment base. The Philippine Statistics Authority reported average monthly earnings across information and communication at PHP 43,676 in its 2024 Occupational Wages Survey, with applications programmers at PHP 96,360 and web developers at PHP 79,064.
Those are a national baseline, not the budget for internationally recruited roles, and the gap between them widens with seniority because senior candidates are competing in a global market rather than a local one.
